ABSTRACT
Shanghai Renshou Insurance Company is a middle-sized insurance company with 75 employees
situated in Shanghai, China. The company is experiencing a decrease in productivity owing to
increasing costs. This report recommends the implementation of a wellness program in the
company to boost employee health. Addressed to decision-makers including top management, it
discusses the benefits of such a program and how they will help the company solve the problems.
Benefits include increased health, better management of chronic diseases, cost saving, and the
improvement of productivity through job motivation and capability of employees. The report
recommends the program for improved health management and cost saving in the company with
the prediction that there will also be a boost in productivity and profitability.

Recommendation for Wellness Training
INTRODUCTION
The employees of any organization are paramount when it comes to maintaining
productivity and managing the everyday activities of the organization as well. Additionally,
employees form the workforce without which the organization cannot perform its basic functions
including satisfying the needs of other stakeholders. Therefore, the welfare of employees is
crucial in any organization as it allows them to remain motivated and enabled to maintain not
only the profitability but also the positive image of the organization. The need to maintain the
health and welfare of employees is the main reason for this report and it is based on Shanghai
Renshou Insurance Company. The main aim of the report is to recommend a wellness program
for employees in the company as a way of improving their productivity by reducing turnover and
reducing the company’s spending on health.
Shanghai Renshou Insurance Company is a middle-sized insurance company with 75
employees. The company is also the first in Shanghai Free Trade Zone which is basically a zone
in Shanghai that is experimenting on various commercial innovations. The company offers a
combination of traditional insurance and asset management. The company’s principle is to offer
services which enhance happiness and social peace while promoting people health and creating
people value. In the last one year, the company has experienced an increased incidence of
illnesses among employees which has increased the company’s spending on health and the
turnover rates as well. These problems necessitate a solution which should address the health
problems then control the costs of health and turnover rates due to the same. The readers of this
report are the management and key decision-makers at Shanghai Renshou Insurance Company
and the expectation is that they will consider its contents for implementation in the organization

for improved management of employee welfare. Decision-makers include the c-suite and toplevel managers in the company. The solution to increased employee costs and reduced
productivity at Shanghai Renshou Insurance Company is a wellness training program which
presents the potential of enhancing employee welfare and consequently reducing chronic illness.
DISCUSSION
There are various reasons why a wellness program is needed to improve the progress of
Shanghai Renshou Insurance Company. While some reasons such as improved health are general
to any company that implements such a program, this discussion bases its findings on the
background of the organization and how it works to enhance the welfare of the employees. It is
also based on the company’s capabilities and effective resource utilization for its development.
As a middle-sized insurance company with a generally small number of employees, the
following benefits are expected from a wellness program.
Improved Employee Health
The first major reason the company should implement the wellness program is as its
promise of better health management for employees. The main focus of a wellness program is to
teach employees how to manage their personal health and also provide them with the tools to
perform the same. According to Anderko et al. (2012), a wellness program is effective in
increasing individual preventive care for employees. The importance of preventive care cannot
be overlooked since it allows the people to prevent the occurrence of diseases while also
ensuring that employees take necessary steps to avoid the prevalence of certain preventable
diseases. The wellness program will perform this role by availing information to employees to
understand basic disease prevention approaches such as healthy diet and hygiene habits which

prevent a large percentage of diseases. The adoption of such practices will enhance the overall
health of employees in the company.
Additionally, employee health improvement is based on the creation of a safety culture.
Shanghai Renshou Insurance is founded on the goal of creating value and enhancing health also
encourages the maximum benefit to all people including its own employees, shareholders, and
customers. Anderko et al. (2012) explains that the adoption of the Affordable Care Act (ACA)
and the effects of the same in the workplace have allowed many companies to effectively adopt
and encourage a healthy culture. The culture of prevention is deeply rooted in a company
employees’ belief in healthy practices. The article describes an effective wellness program as
focused on bringing on board the various aspects of organizational commitment such as
organizational culture and employee leadership to consideration in designing a wellness program
(Anderko et al., 2012). Therefore, when implementing the wellness program in Shanghai
Renshou Insurance Company, there is a need to consider the changes required in organizational
culture and also acceptance by leaders. To obtainn the benefit of improved employee health,
managers on the different levels need to encourage healthy habits in the workplace and the
management needs to start and sustain conversations on the management of preventive
healthcare.
Cost Saving
Other than the highlighted improvement in health, a wellness program is effective in
reducing health costs for Shanghai Renshou Insurance. One of the many challenges that
companies are facing around the world is the increasing cost of health for its employees. At
Shanghai Renshou Insurance, the main presenting problem has been the soaring costs of health
for employees accompanied by a significant decline in production and reduction of productivity

in the organization. Baicker, Cutler, & Song (2010) explain that investing in a wellness program
presents a high potential for profitable returns and a positive gain. In their research in the U.S
market, they found that health costs experienced in companies dropped by $3.27 for every dollar
spent on a wellness program (Baicker et al., 2010). This statistical measure presents convincing
evidence of the effectiveness of a wellness program in reducing costs in the organization.
Therefore, the organization can effectively reduce the amount of money spent on reimbursing
health payments and also the loss of production due to sick days for the employees.
Other than the money that the organization saves from the loss of production, the
wellness program can effectively reduce costs on health by implementing effective preventive
measures. Preventive measures, as mentioned before, allow employees to adopt a lifestyle that
considers their health as central to their work. The reduction of cost when preventive approach
has been implemented can be measured using an overview of the expected return on investment
(ROI). Berry, Mirabito, and Baun (2010) estimated that the investment in a wellness program
may produce an ROI as high as 6 to 1. This level of returns in the company could allow the
business to thrive through an increased investment in the company business while reducing costs
of health and hence enhancing productivity.
While still on costs, the reduction is experienced by the maintenance of a stable
workforce which will reduce the costs of work interruptions as well as hiring other employees.
Owing to the small number of employees, every time an employee is sick and cannot work,
Shanghai Renshou Insurance management has to hire a temporary replacement otherwise it
suffers loses or the need for redundancy in the workforce. By implementing the wellness
program, the company will reduce the cost of additional personnel who are brought in
temporarily to cover the duties of employees who are unwell. Generally, therefore, the

organization should adopt the program as a move towards sustaining a stable workforce which
saves the costs of hiring and work stoppage.
Management of Chronic Diseases
More than 30% of employees at Shanghai Renshou Insurance Company are 45 years of
age and above. Moreover, the company is based in a pilot free-trade zone hence it has a high
number of customers. This statistical fact opens up to the implications of age on the health of the
employees. With a large aging workforce, the company can expect that there is a high risk of
employees having chronic diseases which mainly develop with age. Wellness programs
effectively manage chronic diseases hence maintaining employee productivity (Mattke et al.,
2013). Chronic diseases include high blood pressure, diabetes, and cardiovascular disease,
among others. These are diseases which are typically prevalent among older people. They are,
therefore, likely to manifest in a population that has a high number of aging people. With such a
population at Shanghai Renshou Insurance, there is a need for a program that will enable
employees to manage the diseases properly such that they will remain useful to the company. S
Primarily, the program should engage employees with chronic diseases and those who
have high risk factors to develop the same. This would create a sense of urgency in the need for
effective disease management. According to Smith et al. (2014), Chronic Disease SelfManagement Program (CDSMP) adoption remains low in many workplaces but with the focus
on the right audience including employees with risk factors, there is a high likelihood of success
in the program. Increased implementation of such a program in the organization, therefore, will
equip aging employees with the right tools to effectively manage chronic diseases and hence
remain healthy and productive. The loss of productivity in any organization can always be traced
back to the loss of employees’ ability to deliver work and perform according to existing

conditions. Equipping the employees with self-management tools which will effectively improve
their self-care will ensure that they remain healthy and available for the company.
Job Motivation and Capability
The expected increase in productivity in the organization can be organized into two
causal categories. First is job motivation and then the capability of employees. When dealing
with motivation, there are several ways that the wellness program may motivate employees.
First, the show of care by the company will motivate employees by bringing out the feeling of
gratitude towards the company. Additionally, employees will be motivated through the increase
in job satisfaction due to the availability of the program (Gubler, Larkin, & Pierce, 2017). The
motivation of employees whether through the show of gratitude or the increase in job satisfaction
will increase their productivity. This productivity directly benefits the company while also
indirectly benefiting other stakeholders involved with it. Therefore, a big reason why the
management should implement the program is the motivational effects which translate into a
boost in productivity.
Additionally, productivity will also be boosted through the enhancement of the
capabilities of the employees. Mattke et al. (2013) researched the effectiveness of such programs
and found that the maintenance of a healthy workforce was crucial in setting them up for
increased productivity. When employees are healthy and able to perform their roles well, they
maintain their productivity for the organization and the maintained productivity is an opportunity
for the organization to boost its profits and reduce costs of absenteeism based on poor health.
From the overview of factors that necessitate the adoption of a wellness program in the
organization, it is evident that the organization requires one such program for the improvement
of employee health management. Based on the philosophy of stakeholders’ theory, implementing

the wellness program will extend its benefits to not only employees and the organization but also
other stakeholders such as shareholders and customers who will receive better services.
The Cost Counterargument
Although the benefits of the program have been pointed out in the discussion, there are
also doubts that need to be addressed and for Shanghai Renshou Insurance Company, there is the
concern of costs. The decisions made in the company have to adhere to close monitoring of costs
and minimizing costs while increasing productivity. An argument against a wellness program
may be that the running costs are high and unpredictable hence may end up consuming more
than predicted. Mujtaba and Cavico (2013) claim that while wellness programs present many
benefits to the employees their implementation is a challenge mainly due to the many laws
